The pathway
How you actually get there, here
How you become one varies far more by country than what one does. This is the UK route. Most people take one of these ways in; the right one depends on where you're starting from.
- 1
Change Specialist (L2) to Senior Change Specialist (L3)
2-3 yearsSkills to master
- Moving from owning deliverables to leading entire workstreams, managing more complex stakeholders, and proactively identifying and resolving resistance. You'll need to demonstrate strong independent judgment.
You're ready to move on when
- Successfully led change activities for at least two medium-sized projects with positive adoption outcomes.
- Consistently identified and proposed solutions for project roadblocks without constant supervision.
- Received strong feedback on your ability to influence and engage diverse stakeholder groups.
- Demonstrated a proactive approach to learning new change methodologies and tools.
- 2
Project Manager (with change focus) to Senior Change Specialist (L3)
3-5 yearsSkills to master
- Shifting from a primary focus on scope, budget, and timeline to a deeper specialisation in the people-side of change. This means developing strong empathy, influence, and communication skills tailored to behavioural shifts, rather than just task completion.
You're ready to move on when
- Actively sought out and led the 'people' elements of past projects (e.g., communications, training, stakeholder engagement).
- Recognised that successful project delivery goes beyond technical completion to include user adoption.
- Demonstrated a keen interest in organisational psychology and human behaviour in the context of change.
- Strong track record of managing project risks related to user resistance or lack of engagement.
- 3
HR Business Partner / L&D Specialist to Senior Change Specialist (L3)
4-6 yearsSkills to master
- Broadening your perspective from individual or team development to enterprise-wide change initiatives. You'll need to develop a stronger understanding of project management, business processes, and how to influence across different functions, not just within HR/L&D.
You're ready to move on when
- Actively supported or led change initiatives within your HR/L&D remit.
- Demonstrated ability to design and deliver effective training or development programmes for new systems/processes.
- Strong understanding of employee engagement and how to address resistance at an individual and team level.
- Proven ability to translate business needs into people-focused solutions.
